There are many truths in the article “Why We Hate HR:”

  • HR professionals need to understand all business functions and skills not just “soft skills”
  • HR professionals must understand and be able to execute performance metrics (a hot trend in business), as their results have a direct impact on company performance and are imperative for strategic HR practices
  • Organizational leadership must understand the need for balance between concern for people and concern for the organizational bottom line, not one extreme or the other.

Unfortunately, Hammond’s article seems to cater to an audience that already hates the HR function, and he plays to their point of view by continually placing all the responsibility for HR department dysfunction on the backs of HR professionals while giving minimal attention and focus on the organizations that employ them. Hammond’s article, “Why We Hate HR,” should have been about how senior management, HR professionals, and company employees should find a common goal of understanding the important role HR has in the organization and its connection to overall organizational strategy – not about laying blame on HR.

However, some organizations have made the connection between HR and positive organizational strategy and thus organizational performance. As you read in Taylor’s article, “Why We (Shouldn’t) Hate HR,” business strategists rave about Cirque du Soleil (Links to an external site.) and the ideas it has embraced to reinvent the circus and invent a whole new genre of entertainment. Cirque makes an explicit connection between the people it attracts and the product it delivers, between how it does business and who it invites to become part of the business. As Lyn Heward, Cirque’s director of creation (Links to an external site.), explains “… We need to learn about the person behind the artist. How many somersaults you can do is not as important as an open-mindedness to our process, the tough-mindedness to get through the job, and what we call a ‘fire to perform.’ “

Part B – What is the significance of this clip with regard to Pixar’s culture?

Additionally, consider the experience of DaVita, the kidney-dialysis provider (Links to an external site.) that experienced a “remarkable business turnaround driven almost exclusively by a transformation of how it approached the people side of the business” (bold added for emphasis). In particular, “Everything Speaks,” one of the organization’s core culture themes, suggests that even the most trivial issues (e.g., how colleagues communicate with one another, small gestures of individual kindness or selfishness) send huge signals about the health of the entire organization.

Given that human resource management (HRM), the policies, practices and systems that influence employees’ behavior, attitudes, and performance, involve “people practices” and that these practices support the organization’s business strategy, companies with effective HRM, employees and customers tend to be more satisfied, and the companies tend to be more innovative, have greater productivity, and develop a more favorable reputation in the community (Noe, page 2 in textbook). 

Furthermore, research has demonstrated that HRM practices have economic value (i.e., capital—cash, equipment, technology, and facilities) instead of the traditional perception by managers and economists of being a necessary expense. For example, did you know that engaged and enabled employees deliver bottom-line results? Specifically, employees who are highly engaged (through communication and leadership) and highly enabled (through careful selection for well-designed jobs with adequate resources and training) result in 4 ½ times greater growth in revenues and 54% higher customer satisfaction.

Thus, HRM is critical to the success of organizations because human capital has certain qualities that make it valuable. That is, “Employees in today’s organizations are not interchangeable, easily replaced parts of a system but [are] the source of the company’s success or failure” (Noe, 4). So, in terms of business strategy, an organization can succeed if it has a sustainable competitive advantage. Organizations need the kind of resources that will afford them such an advantage.

Part C – Follow the directions in the paragraphs below and answer the Discussion Questions.

The Best Practices box: “How Abbott Laboratories Creates a Healthy Business,” on page 9 of your textbook, presents another example of an organization that appreciates the importance of human capital. Each assignment in this course focuses on a different portion of an industry analysis. The activities and discussion questions serve as an introduction to the process of critically evaluating a corporation, one of its direct competitors, and the industry as a whole which constitute a thorough and complete industry analysis. Your MB609 Capstone Project will be a complete industry analysis including a publicly traded company, its industry, and two of its competitors. (Be sure that you keep your textbook from this course as well as all of the projects you write.)

This Industry Analysis project (MB601) is an introductory project to prepare you for the Capstone Project (MB609). At this time you will only analyze a publicly traded company and its industry (none of its competitors will be analyzed). To begin this project, select a publicly traded corporation to study. In other words, you should be able to purchase stock in the corporation you select. The corporation must be large enough for the business and trade press to have written about it, but not so large that the amount of available information is overwhelming making your ability to suggest innovative recommendations for the corporation’s survival and success. Consequently, make sure that you do not choose one in which any and all potential strategies and recommendations have been discussed at length in the press. A table of contents and a bibliography listing only those works that you cited in your analysis is required. Who is an Employee

An Employee or Not?

 

You are the office manager of a small company, that sells refurbished computers to the public and is located in a strip mall. There are three employees: the owner of the company, the receptionisht and yourself.

The company hires individuals to go door to door to sell computers and related products, including software. The sales reps sign contracts with the company stating that they are not employees but rather independent contractors and are responsible for their own withholding taxes.

They are paid a commision on all sales and are to utilize a present script when they meet with potention customers. If there is a sale, they present the customer with a preprinted contract, receive the initial depost and are return the contract and the check to your office once a week. Every week they must attend a sales/staff meeting at the local Starbucks to discuss sales, sales techniques and other mattters related to the sales process and the products.

The owner has gone to the Paciic Coast to go whale and dolphin viewing. You are “in charge” until he returns next week. He has told you that, as he is always under a great deal of pressure from the business, you should not contact him.

However, on the day after he leaves, you receive a Notice from the State Department of Labor that it wants to do an audit of your financial records to see who is an employee and who is an Independent Contractor. In a panic, you call the owner, who tells you to take care of the problem.

To Fire, Retain or Be Sued?

You are the Vice President of a large company in an at will state.

 Your company has just had its President replaced. The new President, in reviewing the senior management, focuses upon Larry, a 45 year old white male. He is the Comptroller of the company. He has very great skills in cash management. However, he has a few character flaws. Though married, he has been involved in a sexual relationship with a co-equal. She is now pregnant by him. There are also rumors that they engaged in their activities on company time and company property.

 There is an employee handbook, which has typed on its opening pages that it is not an employment contract but rather a statement of company policy. There is also a progressive step policy concerning discipline.

 Based upon all of this, the President has decided to terminate Larry. Word has filtered back to Larry that his job may be at risk. You learn that Larry has been advised by his senior manager, the Vice President of Finance, that he should photocopy files that may show the company in a bad light. Larry has done such. Among the records are files that evidence “settlements” by the company towards male and female employees who were sexually harassed by superiors or others in upper management.

When Larry learns that he may be terminated, he has word sent back to you that he is prepared to release the files to the media to show how crooked and corrupt the company is. It would create, in his mind, a public relations nightmare for the company. However, he is prepared to settle for an appropriate severance package.

 You tell the President about all of this. She says that Larry must go.

 After Larry is fired, he files suit for wrongful termination and is arguing that management failed to adhere to the multi-step discipline policy, as set forth in the handbook.

 When you speak about the case with his lawyers, they tell you that Larry is prepared to release the files in court.  You tell them that a judge will not allow such. They respond by saying that, even if one item gets out to the public, the company will be seriously harmed.

 They note that Larry will agree to settle for $250.000.00. The President says no way.

 While all of this is going on, a Board Member, who is friendly with Larry, calls him on the phone. Larry says that he want to settle and not damage the company. But, he has a new baby being  born shortly and payments to his soon to be ex-wife.  He needs the funds. The Board member says that she will speak with other Board members about all of this.

 As you are the point person on all of this, the Board asks for your analysis and reasoning on all of these issues.
