Thanks for the performance management strategies you sent over. There were some great recommendations given. I’m excited to see what your team can come up with for a training plan. I know there are a lot of variables involved, but one of my concerns is about the cost of the training plan.

Just keep in mind that my annual net revenue for the first year is going to be -$50,000. That will change, though, because my expected annual revenue growth is -5%. You’ll probably also need to consider that I’m planning for 25 employees. Oh, and one more thing: I expect my annual turnover to be about 10%.

One fun fact: the cream inside a Twinkie was banana flavored for many years. But when World War II brought rationing, including of bananas, Hostess changed the flavor of the crème to vanilla. Ok, one more fun fact: Although there is an urban legend that Twinkies never go bad, it seems that the reality is they have a shelf like of about 25 days. That is considered quite a long shelf life for a baked good product. What is the secret? It may be that Twinkies lack any dairy products. Unfortunately, whatever the flavor of the “cream” inside or the shelf life of a Twinkie, the company that makes them, Hostess Brands, recently declared bankruptcy. However, Metropoulos & Co. and Apollo Global, the new owners of Hostess Brands, will be reopening four bakery/plants, in hopes of getting snacks to Twinkie-deprived consumers shortly. One thing Hostess will not do going forward after reopening plants is to use union workers. The 86-year-old company closed down and entered bankruptcy, in part, due to a nationwide strike by one of it unions. Chief Executive C. Dean Metropoulos said $60 million in capital investments will be spent on the plants and that the plan is to hire at least 1,500 workers. But Mr. Metropoulos in an interview made his view on the role of unions clear: There will be no role. Hostess Brands Inc. once employed 19,000 workers. Of those, unions represented 15,000. The Teamsters union, which represented the largest share of Hostess Brands workers, after difficult negotiations, agreed to a new collective bargaining contract following the bankruptcy trial in court. In contrast, the second-largest union, the Bakery, Confectionery, Tobacco Workers & Grain Millers International union, began a nationwide work stoppage after failing to agree on a contract with the company, which led to the company imposing a mew. Less favorable contract on the union. The resulting strike, according to the company, crippled its operations, ultimately leading the company to shut down. The company and the Bakers union expressed different views on the importance of the unionized bakers. The president of the Bakers union, David Durkee, stated that because only members of the plants used to bake snacks, the Bakers union members would be hored back to work. In contrast, the new owners of Hostess have said that they will be able to find capable nonunion workers in the areas where plants are re-opening, which are all located in areas where unemployment is high. Prior to bankruptcy, Hostess plants had been running at less than 50% of capacity. Going forward, the plants are expected to run at 855 to 90%capacity, making production much more efficient and, presumably, allowing the company to make an adequate profit. Of course, if the nonunion workers to be used going forward are also less costly, that will further bring costs down and profits up. The caveat is that it remains to be seen whether new nonunion bakers can quickly learn how to efficiently do the work in the plants. To avoid hiring Teamsters as drivers, Hostess plans to outsource driving/delivery and related tasks. It will also outsource sales.

Human beings are mostly in a natural sense different and diverse. In the recent years, diversity in the country has become a popular topic. The result of the interest in diversity is that most corporations, big or small, government agencies, and even nonprofit organizations have all engaged in policies that embrace human diversity. In schools curriculums today, there are units on diversity being offered and in some required. There are several issues that make diversity an important issue in the country. First, is the presence of a media platform that connects people not just in the country but also the globe, this brings about corporations that deal in international markets and need to embrace diversity. Second, is that the makeup of the country’s population has changed dramatically and lastly is the fact that individuals have embraced and now celebrate their differences and do not compromise their unique while trying to fit in.

The country’s media, from the local radio to broadcast television, should fully be representative of the different communities it serves. A diverse media would bring into its fold the minorities and women in the content it provides, employment, and in ownership. This will mean that all the stories and information of the country can be told and heard. Despite this, the reality is different by far. There is a narrow representation of minorities and women in the country’s media. When the presence of minorities is achieved, the portrayal is not accurate and fair enough.

Different communities face different challenges from racial profiling, disability rights or immigration reform, and media and communications influence the understanding and perception of these challenges for the policy makers and the community as well. When media and communications policies lack structures that ensure diversity and reflect the community’s perspectives struggles and victories, then all of the country loses (Luther, C. A., Lepre, C. R., & Clark, N. 2011).

Human life is inherently creative

Creativity is a force in human life that cannot be overstated; it is a mental process that involves the generation of new concepts or ideas, or news association between the existing concepts or ideas. The creative thought has products that are often considered to have both appropriateness and originality.

 Media is about communication, and the delivery of the message is inextricably linked to the message itself. This period is the most creative time in the media. The media sits at the intersection of marketing, technology and people.  The challenge and opportunity the media faces is in being able to enable the great ideas to flourish in the industry. This can be reached by using device, data, and channels, and by delivering the message and its distribution in new and creative ways.

The media provides a platform for creative individuals to promote their work and for connecting with other people who share the share interests. This enables some of them to pursue their creativity beyond a pleasure activity to one that can sustain them. Though there is a section of people, who believe that the advent of technology in the media is posing a risk to creativity (Torrance, E. P. 1995).

Human beings have curiosity

Human beings usually have a nature that is deeply curious, and more often than not it is about the minor issues in our lives. Human curiosity has individuals doing things that are utterly unproductive, like reading news about individuals they will probably never meet, learning topics they will never use the information, or exploring places they will probably never visit. The answers to these questions drive human beings to search for information to satisfy their curiosity.

Curiosity is one of the main factors that encourage people to engage with the media. The media should be able to raise some level of curiosity so that it may attract the attention of its target. There is a pivotal contribution of human curiosity in making up creative and participatory content for the media and the society to consume. Opened in 1948, the first Mike’s was called “Mike’s Minit Man Carwash,” named after the type of equipment originally used. Mike’s has reputation for great and speedy service and continues to expand to new locations. Mike’s Carwashes are automated and feature equipment systems and technology developed by Mike’s employees. Mike’s credits some of its success to the family’s business smarts    but believes that most of its success comes from its employees and its hiring and training practices. Mike’s original founders, Joe and Ed Dahm, were known to tell employees that the company was truly in the people business but it just happened to wash cars.

Customer satisfaction is very important to mike’s with the emphasis place on repeat business by serving customers so they will come back again. The biggest challenge that Mike’s faces is providing a consistent enjoyable customer experience. Mike’s is constantly trying to improve the customer experience through innovation and new ideas. If a new idea works it is implemented in all locations. Mike’s believes that the only way to provide a consistent customer experience is through finding great employees, retaining them, and helping them develop. The company website explains that It is “notoriously picky” when it comes to hiring. For every 50 people Mike’s considered hiring, just one is hired. Mike’s feels that it is easy to teach the mechanics of how to perform a job, but it is much more difficult to teach someone to care about customers. Also, because about half of promotions to managerial positions come from current employees, Mike’s is looking for employees who intend to stay with the company. As a result, the hiring process focuses on identifying employees who have a positive attitude, a desire to work with people, a willingness to go out of their way to please customers, and leadership qualities. To identify new employees with these characteristics, job applicants participate in multiple interviews, pre-employment testing, through reference checks, criminal background checks, and drug testing.

Mike’s retains and engages its employees through a number of HR practices. Each employee has a development plan and receives performance appraisals twice each year. New employee training involves familiarizing them with best practices and how to help customers in different situations that they will encounter at the car wash. Before employees wait on their first customer they receive two days of orientation and participate in workshops that all focus on customer service, how to treat customers, how to recover from service errors and mistakes, and how to deal with difficult customers. Mike’s also provides training to help employees advance in the company. The career path from hourly associate to supervisor to shift manager to assistant manager is well-defines. Movement on the career path is possible through good performance and completing internal certifications that include up to 12 weeks training and three exams requiring passing grades of at least 80%. Employees play an important role in the choice and design of training and development activities. A 15 to 20 person team consisting of members who have been nominated by their store manager serve a one-year term as subject matter experts in helping to develop new and modify existing training programs. Team members also are the first trainees in new programs, providing feedback about needed changes and feedback on program effectiveness.

In addition to its regular training programs for new employees and certification programs for advancement, Mike’s has developed programs to meet emerging business needs. The economic recession resulted in a decrease in the volume of customers Mike’s served as well as revenue. As a result, Mike’s recognized the need to increase the spending of its customers by making sure that employees made them aware of value-added services such as underbody washes, tire treatments, and clear coat. To do this, Mike’s developed an online training module and trained managers to encourage employees to complete the training and practice using the selling skills at monthly employee meetings. Mike’s recognizes the important role that managers play in helping employees learn. At Mike’s managers need to actively support and help deliver training. They are held accountable for training and developing employees in order to advance and succeed. In this program, managers were taught how to identify weaknesses in employees’ service recommendation techniques and use weekly coaching sessions to enhance them. Managers were also encouraged to observe and document employees making service recommendations to customers and to provide them with feedback. The result of this program were positive: overall revenue, revenue per customer, customer satisfaction, and mystery shopper scores all increased.

Another business issue that Mike’s uses training to resolve is how to maintain a consistent corporate culture across its 37 locations. To address this challenge, Mike’s created “In the Loop” a weekly video communication that is shown on a computer terminal in each location. Each 10-minute segment is used to deliver training content, recognize employees and store performance, communicate to employees, and share best practices. Regularly on the video the CEO shares a letter from a satisfied customer and discusses the specific behaviors that the customer experienced that exemplifies Mike’s customer service values. Since the development of the video Mike’s has seen an increase of more than 100% in the number of positive customer letters, comment cards and website contacts.
